Screening coverage: how many applicants actually get heard?

Most hiring teams track time to hire and cost per hire. Very few track how many of their applicants were ever spoken to. That number - screening coverage - is where good candidates quietly disappear.

What is screening coverage?

Screening coverage is the percentage of applicants who receive a structured first-stage screen - a phone call, a video, or an AI screening conversation - rather than being judged on their CV alone.

The formula

Screening coverage = applicants who were screened ÷ total applicants × 100

If 200 people apply for a role and your team phone screens 15 of them, your screening coverage is 7.5%. The other 92.5% were decided by a skim of their CV - or not at all.

Why it matters

  • Fairness. When only a few applicants are screened, whoever chooses them decides who gets a chance. CV skims tend to favour familiar backgrounds and polished writing, and to miss career changers, returners and people whose first language isn't English.
  • Quality. The best candidate may be in the part of the pile nobody reached. You can't measure what you missed, but you can measure how much you didn't look at.
  • Defensibility. If you are asked why someone was not progressed, "we didn't get to them" is a hard answer to give.
  • Candidate experience. Unscreened applicants usually hear nothing. In consumer-facing sectors, they are also your customers.

How to raise your screening coverage

  1. Measure it. Track applicants and screens per role for a month. The number is usually lower than people expect.
  2. Shorten the first screen. A structured 5-10 minute screen on must-haves reaches more people than a 30-minute chat. Use our screening questions by role.
